我们必须意识到:今天改变世界的,是构想,而非技术本身。

但构想无法独立生存。

在现代经济体系中,复杂的组织形态是孕育、孵化并传播这些构想的载体。但坦白讲,这个世界上充满了大量未能落地的金点子。它们之所以夭折,是因为缺乏足够的组织与领导力支撑来实现影响力。究其原因,或许是因为过去两个世纪的管理学脉络,一直在试图招聘管理者,并让他们始终像“管理者”一样思考,而不是像“魔术师”一样去变奇迹。

管理者式的思考方式是彻底“由内而外”的:其决策往往由自身经验和既有惯例驱动,而非外部现实。

然而,真正决定市场格局的变革,无一例外是“由外而内”发生的。颠覆你的对手在外部,你的客户以及他们不断升级的体验预期,同样也在外部。

审视你的组织,它究竟在朝向何方?是朝向外部,还是聚焦内部?你大部分的时间又花在了哪里?

无论是蒸汽机、电力,还是如今的数字技术,它们都是新构想得以建立的支撑骨架。但骨架终究只是骨架,它本身变不出魔术。

数字技术变不出魔术,人才可以

两百年前,蒸汽机的应用改变了组织的运转方式;一百年前,电力再次重塑了组织形态。每一次变革都是势在必行,组织转型迫在眉睫。这些技术在当时显得奇异、艰深且昂贵,但今天被历史铭记的并非转型本身,而是组织内部的人发生了怎样的改变。

最终脱颖而出的领导者,通常既不是开创颠覆性技术的工程师,也不是将旧模式工厂经营得井井有条的管理者。詹姆斯·瓦特(James Watt)发明蒸汽机掀起了工业革命,但真正改变棉纺业的,是理查德·阿克莱特(Richard Arkwright)——他利用水力引擎创造了“以机械为动力、以工厂为基础的未来制造业蓝图”。瓦特虽然技术卓绝,但看待世界的视角主要是“由内而外”的:“我的引擎在这种场景下能做什么?”而阿克莱特则是“由外而内”地思考:“我们该如何重塑工作的方式?”

未来组织面临的核心领导力挑战,在于如何聚集并赋能一群拥有“动态思维”的人才,使他们能够在一个可能与我们现状及既有认知截然不同的世界里,持续交付卓越绩效。

快节奏的环境正在急剧缩短积累性知识的保质期。领导者今天所掌握的知识会迅速过时。因此,“学习能力”比“已知知识”更为重要;学习不再是一个阶段,而是一种需要持续深化的核心能力。

这对我们培养领导者的方式提出了深远的要求。如果在某一特定变革领域(无论是数字技术还是其他领域)过度进行专业化教育,反而可能因收窄视野而加速知识的贬值。

相比之下,赋予未来领导者经得起时间考验的基础能力(如商业基本功)要明智得多。同时,还应强调人文科学的熏陶——唯有如此,才能为他们提供更广阔的视野,培养搭建不同利益相关者群体桥梁所需的社会敏锐度,促进伦理反思,并赋予领导者在组织内部倡导“异想天开”的勇气与自信。

明天绝不是今天的简单延续。未来不会奖赏那些仅凭既有知识做线性推演的人,而是会犒赏那些能够对未见之事做出敏锐响应的人。因此,领导力不再关乎掌控答案,而在于创造能让更好答案浮现的条件。这意味着要为决策留出空间,下放权力,并信任他人能够在实况中做出明智的判断。

像 AI 这样的技术永远只是骨架。它们提供赋能,但无法凭空创造。

在 AI 时代,领导力不在于知晓更多,而在于让更多可能成为现实。多一点“魔术”,少一点“管理”。
